中小学教师工作价值观、组织认同与组织公民行为的关系研究

【摘要】 背景:国家“十三五”战略规划中指出,希望通过教育改革、教学改革和相关制度的创新,在2020年前提高全国各级各类教育教学质量。可见,我国十分重视人才的培养,而基础教育的扎实程度对教育教学质量起着至关重要的作用。可是,基础教育出现了一些问题。其中,2015年3月和2016年4月,两封基础教育教师的辞职信在网络上走红。目的:本文旨在以中小学教师为研究对象,以中小学教师组织公民行为为核心研究变量,探讨工作价值观、组织认同和组织公民行为三者间的关系,揭示三个变量间的相互作用机制,既补充相应研究的不足((1)以往研究对象为其他群体;(2)各研究者变量的侧重点各有不同;(3)三者变量间相关程度的结果不一),也为实际教育管理工作提供理论指导。方法:本研究主要采用问卷调查法,使用工作价值观量表、组织认同量表、组织公民行为量表,选取湖南省731名小学、初中、高中教师作为调查对象,并加入访谈法完善本文的研究。本研究使用Spss20.0以及Amos21.0对数据进行处理和分析。结果:(1)中小学教师组织公民行为总体平均分为83.55,敬业守法平均得分最高,而公私分明得分最低。(2)在组织公民行为总体得分中,男性教师得分低于女性教师,但差异不显著;专科学历教师得分显著高于硕士及以上学历的教师,本科学历的教师得分显著高于硕士及以上学历的教师;小学教师得分高于高中教师且有显著性差异,初中教师高于高中教师且有显著性差异;小学高级得分均高于小教三级、小教二级、小教一级、中学高级、中学初级且有显著性差异,中学中级教师得分显著高于小学三级教师得分;随着教龄的增加,得分也随之提高,入职时间较短的教师得分基本处于最低状态,教龄在21年以上的教师得分基本处于最高状态。(3)工作价值观的压力小、内在价值、社会地位、外在价值、家庭与生活与组织公民行为的认同组织、协助同事、敬业守法呈显著正相关,工作价值观的压力小、社会地位与组织公民行为的人际和睦、公私分明呈显著负相关;工作价值观的压力小、内在价值、社会地位、外在价值、家庭与生活与组织认同呈显著正相关;组织认同与组织公民行为各维度呈显著正相关;三个变量两两之间,工作价值观、组织认同与组织公民行为呈显著正相关。(4)组织认同在工作价值观对组织公民行为的影响中起中介作用。结论:(1)中小学教师组织公民行为总体为中等偏上水平。(2)中小学教师组织公民行为受到人口学变量的影响,在不同性别、学历、所教年级、职称、教龄上存在不同程度的差异。(3)中小学教师工作价值观得分越高,其组织公民行为水平越高;中小学教师的组织认同程度越强,其组织公民行为越高。(4)中小学教师工作价值观不仅直接影响组织公民行为,还能通过组织认同间接影响组织公民行为。组织认同是工作价值观与组织公民行为关系的中介变量。

【Abstract】 Background:The strategic plan of 13 th Five-Year pointed out, hope that through the education reform, teaching reform and system innovation, in 2020, improve all kinds and levels of education and teaching quality. Obviously, our country attaches great importance to the cultivation of talents, and the solid level of basic education plays an important role in the quality of education and teaching. In recent years, teachers engaged in basic education, there have been some problems, in which, in March 2015 and April 2016, two basic education teachers resignation letter on the Internet became popular.Objective:The purpose of this paper is to primary and secondary school teachers as the research object, to primary and middle school teachers’ organizational citizenship behavior as the core variable of value view, the relationship between organizational identification and organizational citizenship behavior, to reveal the mechanism of interaction between the three variables not only to supplement the lack of corresponding research((1)the previous studies for other groups;(2)the study variable focus is different;(3)third variable degrees of correlation between the results) for practical education management to provide theoretical guidance.Methods: This study mainly uses questionnaire survey method, use the work values scale, organizational identification scale, organizational citizenship behavior scale, selection of Hunan Province 781 elementary school, junior high school, high school teachers as the research object, and joined the interview method improvement of the research. This study uses Spss20.0 and Amos21.0 to process and analyze the data.Results:(1) the average citizen behavior of elementary and middle school teachers is divided into 83.55, the average score of professional and law-abiding is the highest, and the public and private is the lowest.(2) the overall score of organizational citizenship behavior, male teachers scored lower than female teachers, but the difference was not significant; college education teachers scored significantly higher than that of master degree and above teachers, undergraduate teachers scored significantly higher than the master degree and above teachers; primary school teachers scored higher than senior high school teachers and there is a significant difference, junior middle school teachers higher than senior high school teachers and there is a significant difference; senior primary school scores were higher than grade three level, the grade two and grade one junior middle school, senior middle school, and there is a significant difference in middle school, secondary teachers scored significantly higher than grade three primary school teachers score; and increased with the increase of teaching experience, the initial time is short of teachers the score of the lowest score in the state, more than 21 years of teaching experience in the highest state.(3)the pressure of work value, intrinsic value, social status, extrinsic value, family and life and organizational citizenship behavior, organizational identification, helping coworker, devotion and obeying law had a significant positive correlation, small pressure of work values, social position and the organizational citizenship behavior of interpersonal harmony, Gongsifenming showed a significant negative correlation; the pressure of work values, intrinsic value, social status, extrinsic value, family and life and organization identity had a significant positive correlation; the various dimensions of organizational identification and organizational citizenship behavior showed a significant positive correlation; between the three variables, work values, organizational identification and organizational citizenship behavior had a significant positive correlation.(4)the effect of organizational identification on organizational citizenship behavior in the role of work values.Conclusion:(1)the middle and primary school teachers’ organizational citizenship behavior is on the middle level.(2)primary and middle school teachers’ organizational citizenship behavior by the influence of demographic variables in different gender, educational background, teaching grade, titles and ages have different degrees of difference between.(3)the higher the value of work values of primary and secondary school teachers, the higher the level of organizational citizenship behavior; the higher the organizational identification of primary and secondary school teachers, the higher the organizational citizenship behavior.(4)primary and secondary school teachers’ work values not only directly affect the organizational citizenship behavior, but also indirectly affect organizational citizenship behavior through organizational identification.Organizationalidentification is the mediating variable between work value and organizational citizenship behavior.
